Dies betrifft sowohl die Mitarbeiter als auch die Konzernleitungen. Allein die Entscheidung für eine Fusion oder Übernahme garantiert noch lange nicht den erhofften Erfolg. Eine Fusion ist sehr viel komplexer und geht über den Horizont einer einzelnen Führungskraft hinaus. Bei der Veränderung eines Unternehmens im Umfang einer Übernahme müssen nicht nur sehr unterschiedliche Unternehmenskulturen zusammengeführt werden, sondern auch die komplette Aufbau- und Ablaufstruktur zweier Organisationen aufeinander abgestimmt werden. Ein häufig beobachtetes Phänomen, das laut vieler Wirtschaftsexperten der Grund für das Scheitern solcher Vorhaben ist, ist die eindimensionale Sichtweise der Manager und Entscheidungsträger, aus der die Unterschätzung der Reichweite ihrer Beschlüsse für die Anpassungsleistungen der Belegschaft resultiert. Eine Fusion oder Übernahme umfasst alle Bereiche und Ebenen eines Unternehmens und kann nur dann für alle erfolgreich und gewinnbringend sein, wenn sich (im Idealfall) jeder einzelne Mitarbeiter mit der geplanten Veränderung identifizieren kann und die Möglichkeit hat, den Veränderungsprozess ein Stück weit aktiv mitzugestalten beziehungsweise zu verstehen. Um dies zu gewährleisten, muss das Management die nötige Transparenz schaffen.
